THE WORK AT A GLANCE
Strengthening Leadership Readiness Through Realistic, Behavior-Based Assessment
What We Did
Lotis Blue helped a specialty biopharmaceutical company refine its emerging leader assessment center to better evaluate readiness for field leadership roles. We updated role-relevant simulations, strengthened competency-based scoring guides, and redesigned participant feedback reports to connect assessment results with targeted leadership development.
The Impact
The company gained a more consistent, behavior-based approach to evaluating emerging leaders. The refreshed assessment center improved visibility into leadership strengths and readiness gaps, equipped assessors with clearer evaluation standards, and provided participants with actionable feedback to guide development and inform future talent pipeline decisions.

01 – BUSINESS ISSUE
Strengthening the Assessment of Future Field Leaders
The company had developed a custom assessment center to evaluate emerging leaders through realistic field leadership scenarios. As leadership expectations evolved, the program needed to be refreshed to better reflect the demands of future roles and provide a more consistent, actionable approach to assessing readiness and guiding development.
01
Existing simulations needed updates to better reflect current field leadership responsibilities and expectations.
02
Assessors required clearer behavioral standards to evaluate competencies consistently across participants.
03
Leaders needed a more structured approach to observing, scoring, and calibrating assessment results.
04
Participant feedback needed to more effectively translate assessment findings into practical development priorities.
02 – OUR APPROACH
Refining Assessment Simulations, Scoring, and Development Feedback
Lotis Blue partnered with the Director of National Sales Training to refresh the assessment center around the competencies and real-world demands of emerging field leadership roles. We reviewed and updated the program’s simulations to provide a more relevant and consistent basis for observing leadership behavior across participants.
We also strengthened the assessment methodology by introducing clearer behavioral anchors, standardized scoring guidance, and assessor preparation. Redesigned feedback reports brought together competency ratings, behavioral observations, and development priorities to help participants understand their readiness and identify meaningful next steps.
Building on this work, we:
- Updated business cases, inbox exercises, presentations, resume reviews, interview simulations, coaching scenarios, and facilitation exercises.
- Refined scoring guides with behavioral anchors to support consistent competency evaluation.
- Prepared internal leaders and Lotis Blue assessors to observe behaviors, apply scoring standards, and calibrate ratings.
- Redesigned participant feedback reports to highlight strengths, growth areas, and targeted development priorities.
- Supported a structured feedback process connecting assessment findings to future leadership expectations and development actions.
03 – BUSINESS IMPACT
Building a More Consistent and Actionable Leadership Assessment Process
The refreshed assessment center gave the company a more structured, behavior-based approach to evaluating emerging leader readiness. Updated simulations and scoring standards enabled assessors to evaluate performance more consistently while providing clearer visibility into individual leadership strengths, development needs, and readiness gaps.
The work also strengthened the connection between assessment and development. Participants received more actionable feedback grounded in realistic field leadership scenarios, while internal leaders gained clearer tools and standards for evaluating talent. Together, these improvements created a stronger foundation for leadership development, coaching effectiveness, and future pipeline decisions.
